PSİKOLOJİK GÜÇLENDİRME ALGISI İLE ÖRGÜTSEL BAĞLILIK ARASINDAKİ İLİŞKİDE BİREYCİLİK-TOPLULUKÇULUK EĞİLİMLERİNİN BİÇİMLENDİRİCİ ROLÜ

Öz


Bu çalışmanın amacı, çalışanların psikolojik güçlendirme algıları ile örgütsel bağlılıkları (duygusal bağlılık, normatif bağlılık, devam bağlılığı) arasındaki ilişkide, bireycilik ve toplulukçuluk eğilimlerinin (yatay bireycilik, dikey bireycilik, yatay toplulukçuluk, dikey toplulukçuluk) biçimlendirici rolünü incelemektir. Bu amaçla, hazır giyim sektöründe faaliyet gösteren bir firmada çalışan toplam 142 çalışandan elde edilen veriler değerlendirilmiştir. Elde edilen bulgular, psikolojik güçlendirme algısı ile yatay bireycilik, dikey bireycilik ve yatay toplulukçuluk etkileşimlerinin örgütsel bağlılık üzerinde anlamlı bir katkısının bulunmadığını; ancak dikey toplulukçuluk eğiliminin, psikolojik güçlendirme algısı ile etkileşime girdiğinde, devam bağlılığı üzerinde anlamlı bir katkı sağladığını göstermektedir. Psikolojik güçlendirme algısı yüksek iken, dikey toplulukçuluk da yüksek ise, devam bağlılığı en alt seviyelere düşmekte; psikolojik güçlendirme algısı düşük olduğunda, dikey toplulukçuluk da düşük ise, devam bağlılığı en üst seviyelere ulaşmaktadır.
